A leading packaging company with more than 100 years of customer service and innovation excellence began to question the effectiveness of its site leadership. Leadership suspected that plant managers were spending the majority of their time responding to urgent issues rather than focusing on the activities critical to long-term performance.
The organization wanted to validate this belief, understand what was preventing plant managers from executing their most important responsibilities, and identify actions that would improve leadership effectiveness across sites. Adonis Partners’ expert consultants conducted a comprehensive diagnostic centered on understanding how plant managers actually spent their time. This included direct observation and the creation of detailed day-in-the-life (DILO) profiles based on activity sampling and comparisons to standard work expectations.
The team established correlations between observed activities, site performance metrics, performance reviews, and situational attributes. Additional analysis included Pareto charts, development of a root cause analysis (RCA) structure, and a deeper examination of workflows within the middle management layer to understand broader organizational constraints.
In total, the assessment synthesized insights from 42 interviews and more than 20 DILO studies, providing a robust, data-backed view of leadership effectiveness.
The assessment clearly identified the leading causes of reduced leadership effectiveness and highlighted where time and attention were being diverted away from value-adding work. Based on these findings, Adonis Partners delivered a strategic plan that combined near-term “quick wins” with longer-term improvement actions.
A comprehensive risk analysis and mitigation plan was also developed to support sustained improvement.
